The Consequences of Federal DEI and Affirmative Action Program Rollbacks

Recent executive orders targeting federal Diversity, Equity, and Inclusion (DEI) programs and mandatory affirmative action initiatives have sparked widespread concern about the future of equity in workplaces across the United States. While these policies may aim to prioritize so-called "meritocracy," the reality is that dismantling DEI frameworks will exacerbate existing inequities, erode workplace culture, and stifle much-needed innovation. This moment calls for courageous leaders to champion fair and equitable environments where all individuals can thrive.


The False Promise of Meritocracy

Meritocracy, the belief that success is based solely on individual talent and effort, is often cited as a justification for ending affirmative action and DEI programs. However, this narrative is deeply flawed. It ignores the systemic barriers — such as unequal access to education, networks, and opportunities — that disproportionately affect historically oppressed communities.


Studies have shown that bias continues to shape hiring, promotion, and compensation decisions. For example, research from the National Bureau of Economic Research found that resumes with names that indicate an ethnicity outside of dominate culture are less likely to receive callbacks than identical resumes with names that indicate dominate culture identity. Studies also show that this bias continues to persist regarding gender, with female sounding names receiving fewer callbacks than male sounding names. This evidence highlights how entrenched inequities undermine the idea that merit alone determines success.


The Role of DEI in Creating Better Workplaces

Workplaces that prioritize equity, diversity, inclusion, and belonging are more innovative, creative, and resilient. A 2018 study by Boston Consulting Group revealed that companies with diverse leadership teams reported 19 percent higher revenue due to innovation compared to their less diverse counterparts. Similarly, McKinsey & Company’s "Diversity Wins" report highlighted that organizations with greater gender and ethnic diversity were more likely to outperform their peers financially.


DEI initiatives also foster environments where employees feel valued and empowered to contribute their unique perspectives. This not only enhances individual performance but also drives organizational success.


The Risks of DEI Rollbacks

Eliminating federal DEI initiatives and mandatory affirmative action programs will likely lead to workplaces that are more prone to inequities and abuses of power. Without intentional efforts to address systemic barriers, marginalized employees will likely face increased discrimination, exclusion, and limited opportunities for advancement. These conditions create toxic work environments that undermine morale, which leads to reduced organizational productivity.


Leadership Beyond Policy

Just because powerful institutions such as the federal government, Meta, Walmart, Amazon Harley-Davidson, Ford, and John Deere (to name only a few) may roll back DEI initiatives, leaders in organizations of all sizes have the power to resist this trend. Like Apple’s Tim Cook, leaders can continue to prioritize equity and fairness, recognizing that these values are not only morally right but also critical to long-term success.


As civil rights leader Dr. Martin Luther King Jr. once said, "The time is always right to do what is right." This principle calls on leaders to act with integrity and courage, even in the face of opposition.


The Need for Courageous Leadership

Creating equitable workplaces requires bold and visionary leadership. Leaders must commit to:


  • Identifying and dismantling systemic barriers within their organizations.

  • Championing policies and practices that promote equity, diversity, inclusion, and belonging.

  • Investing in education and training to address unconscious bias and foster inclusive cultures.

  • Measuring progress and holding themselves accountable to tangible outcomes.
